    BPN measures three psychological needs, autonomy, competence, and relatedness, each scored separately for satisfaction and frustration.

    Satisfaction vs. frustration

    The needs come from self-determination theory, and the satisfaction-versus-frustration split is deliberate: these aren't two ends of one scale. A person can be low in satisfaction on a need without being actively frustrated in it, and the distinction matters, because frustration predicts distress in a way that low satisfaction alone doesn't.

    How it shows up

    Someone whose need for autonomy is simply unmet, in a role with little independence, experiences that differently than someone whose autonomy is actively frustrated, by being second-guessed or overridden. The first is a gap. The second is a wound.

    BPN addresses whether someone wants to stay and endures, two of the five conditions behind a hire that lasts. It's the most direct available reading of whether a given environment will actually meet what someone needs to feel functional in it.
